地方高校教师职业韧性发展影响因素及机制分析

摘要:
在“双一流”建设中,我国高等教育蓬勃发展,但河北省因历史背景、学科实力和资源分配等短板,高水平大学匮乏成为其发展痛点。这一困境限制了教师成长与资源环境,影响教师韧性,制约“双一流”建设,形成恶性循环。教师作为高校质量的关键,既有机遇也面临巨大压力。促进教师职业韧性发展,避免职业倦怠,成为当务之急。针对此,运用实证研究方法优化高校教师职业韧性影响因素模型,并进一步提出高校教师职业韧性影响因素及其子范畴的重要性排序,即职业因素>组织因素>情感因素>人际因素。各维度子范畴的重要程度排序揭示了职业发展、领导行为、工作情感及家庭支持等因素对高校教师职业韧性的显著影响,为教育政策制定者、高校管理者以及教师自身提供了有针对性的指导,以提高教师的教学科研效率和生活质量,促进整个教师队伍的稳定性和专业发展。

Analysis of Influencing Factors and Mechanisms of Professional Resilience Development among Local University Teachers

Abstract:
In the construction of “double first-class”, China’s higher education has flourished, but the lack of high-level universities in Hebei Province has become its development pain point due to the shortcomings of historical background, academic strength and resource allocation. This predicament limits teacher growth and resource availability, impacts teachers’ resilience, and hinders the progress of the “double first-class” initiative, creating a vicious cycle. Teachers, as the linchpin of university quality, encounter both opportunities and immense pressures. It has become imperative to foster teachers’ professional resilience and prevent burnout. The study uses the empirical research method to optimize the model of influencing factors of college teachers’ occupational resilience, and further puts forward the importance order of influencing factors of college teachers’ occupational resilience and its subcategories, namely, occupational factors > organizational factors > emotional factors > interpersonal factors. The ranking of importance within each dimension’s subcategories reveals the significant influence of career development, leadership behavior, job-related emotions, and family support on university teachers’ professional resilience. This provides targeted guidance for education policymakers, university administrators and teachers themselves, aiming to enhance teachers’ teaching and research efficiency, improve their quality of life, and promote the stability and professional development of the entire teaching workforce.
